What are the 7 essential coaching skills?

Individuals who have achieved the ACMC (Associate Meta-Coaching) Credential have been benchmarked and demonstrated competency in all 7 of these Essential Coaching Skills. The 7 essential coaching skills are:

1) Listening:
Being actively present to a client, collecting and synthesizing the sensory information (visual, auditory, and kinesthetic) as well as non-sensory specific terms so as to accurately reflect back the content presented as well as process information.

2) Supporting:
Providing a sense of safety to client through questioning, listening, celebrating, expression affirmations of belief in and trust in the client, through managing environment, and the conversation.

3) Questioning:
Asking a person to turn and reflect inwardly to respond with ideas, answers, resources, and solutions, inquiring about the client’s world of ideas, beliefs, frames, goals, … etc.

4) Meta-Questioning:
Asking question about previous questions, asking about one’s mind-body states and about higher level states of awareness. Meta-Questioning invites a client to explore higher frames of mind, that is, thoughts and feelings about thoughts and feelings.

5) Inducing States
To say words, use metaphors, tell stories in such a way that invites another to recall or imagine a mind-body-emotional experience. To use voice and gestures in such a way that a client begins to think-and-feel as if in that way of thinking and feeling.

6) Giving Feedback:
Saying words with the support of gestures, movements, voice tone, etc. that both provides support and a mirroring back to the client of a specific behavior that leads to an improvement in performance, state, belief, etc.

7) Receiving Feedback:
Hearing and asking about information that mirrors back how a response came across, taking that in, reflecting upon it, asking more questions about it, integrating what one finds useful in order to improve performance toward a desired outcome.

What’s the big deal about coaching?

Someone asked why are we are devoting the Second International Conference of Neuro-Semantics (Malaysia, 2013) to Coaching. He asked, “What’s the big deal about Coaching?”

Dr. Michael Hall replied, “The reason why is because what we call coaching is really about being a professional communicator which begins with really, really listening, and then enabling people to sense that we care about what they said and think, and then asking the kind of probing, penetrating, and incisive questions that can get to the heart of things quickly and powerfully. It also means listening and calibrating so precisely that you can mirror back their own responses so that people can actually hear and listen to themselves.”

Of course, in saying that, Dr. Michael Hall was really summarizing the seven core coaching skills that we train and benchmark in the Meta-Coaching System.

He continued, “And when you can do that, then with your communications you can manage, lead, interview, consult, and do many other things that are of high value in companies and organizations. And of course, you can coach, and you also have the foundational skills for counseling and psychotherapy. These are the essential skills that supervisor and managers and even senior managers need. They are the skills for selling, skills that anyone leading an organization needs in selling ideas and proposals. So that’s why.”

Another person asked, “Well, what about conflict? And when Dr. Michael Hall inquired a little further about what he meant, he said, “What about dealing with groups in conflict or even just with one person who is hard to get along with or lead, who is always complaining and bad-mouthing others?”

The conversation between Dr. Michael Hall and the person went on as follows …

“Well, yes. That’s where the mirroring skills really become powerful for constructive confrontation. First you calibrate to the person by receiving what they are saying, how they are saying it, and all of the non-verbal expressions that they use, then after some framing, you mirror it back so that the person can see and hear themselves- they can see and hear themselves as in a mirror, the mirror of your eyes.”

“And that works? They don’t get madder because of that?” “Would you like me to mirror that back to you? [“Yes, okay.”] And you are in a good enough state of mind and emotion to receive it? [“Yeah, sure.”] Then what I just heard you say in a questioning tone of voice that sounded like this, ‘And that works?’ And as you said it, your nose scrunched up like this (repeating what he saw) and your eyes went up like this (mirroring back what I saw) as you said, ‘And that works?’ (Pause) … Okay, so how was that?”

‘That was pretty good I guess. But, of course, I wasn’t upset in the first place.’
“Yes, I sensed that. And that is also why I asked the framing questions to make sure that you truly wanted the feedback and that you were ready for it.”
“Oh, that’s what you mean by framing!”

“Yes, as a communication process, framing enables the person or persons you speak to, to have a way of interpreting what you’re saying so that it serves and enhances the interaction. It gives them, in technical terms, an interpretative schema so that they will be much less likely to mis-interpret what you offer. And it’s one of the powerful tools that coach or any professional communicator uses. If what you have to say could be mis-interpreted, if it could ‘push a button’ and get someone upset or if it could be used against you later, framing helps to prevent that.”

“So that’s the big deal about coaching! It’s really just communication skills- it’s just a way to make yourself more clear and precise so that there’s less mis-understandings and confusion? Is that right?”
“Well, yes, although I wouldn’t use the word just as you did. It is so much more than ‘just communication skills,’ it is some of the highest and most advanced skills on this planet, the ability to create mental clarity and precision, to align people to a common vision, to excite and inspire people to step up to the possibilities of their potentials, and to take the quality of their experiences and their very lives to the peak of human possibilities … so it is so much more than just communication skills.

Getting the Core of Coaching Right

Everything called “coaching” isn’t coaching and everyone who calls him or herself a “coach” isn’t a coach.  It takes a lot more than merely naming yourself a coach and what you do as coaching to make it so.  Branding alone is completely insufficient to establish a solid foundation for these things.  Yet today there’s lots of confusion about coaches and coaching.  There are lots of pseudo-coaching and pseudo-coaches.  There are probably tens-of-thousands of so-called Coaches who are presenting things that are not coaching at all.  So, what is the real thing?

In 2001 when I began, one of the conversations that I had with Michelle Duval was about this, “What is coaching?  What are the factors that make coaching coaching?  How can we best define coaching?  At that time we identified five factors (which is still in the book, Coaching Change): 1) conversation, 2) self-reflexive conversation that gets to the heart of things, 3) creates generative change 4) systemically which 5) all serves the purposes of self-actualization.  It was later that we added 6) implementation that executes the desired outcome as a plan and gets results which can be measured and 7) facilitation and specifically process facilitation of these processes.

Recently I looked at these things with another prism, namely, what you have to get right in order to have effective coaching that is true to what coaching truly is.  Here is what you have to get right for effective coaching:
(1)  You have to get your Psychology right.
(2)  You have to get your Objective right.
(3)  You have to get the Change right.
(4)  You have to get your Epistemology right.
(5)  You have to get your Conversations right.

What then is Meta-Coaching?
It is a conversation like none other that gets to the heart of things— the heart of a matter to facilitate generative, transformative change by activating and mobilizing a client’s internal resources thereby empowering the person as we confront his or her highest visions and values to support them making real their inner potentials.

(4) Offers a new paradigm for adult change, learning and management.
“As a new paradigm, coaching offers a new approach to personal transformation and renewal. Coaching invites us to think about change in terms of becoming more, refining and adding new skills, focusing on direction and outcomes, and receiving feedback as information for continuous improvement. As a paradigm, coaching presents and implies numerous frames that support the process of transformation as a positive experience. Unlike counselling, therapy, and even consulting, coaching does not imply there’s anything wrong.”
